Entry Title: Chatelle Lynch and the new McAfee: Divestiture to Stand Up in 7 Months

Individual Essay:

Chatelle Lynch is senior vice president and chief human resources officer at McAfee.

In September 2016, Intel announced the divestiture of its cyber security business unit, Intel Security. This business unit would become its own standalone company, under the name of McAfee, the company’s name prior to Intel’s acquisition in 2007.

During just seven short months (industry benchmarks show times of between 12 – 18 months for a divestiture), Chatelle led the employee transition and stand-up of a new HR organization designed to support what had effectively become a “$2 billion dollar start up” with nearly 7,000 employees. This included the design and execution of new contracts, new benefits and compensations plans, onboarding documents, the selection and set-up of a plethora of new tools, systems and processes that – those of which it would usually take a business of this size years to acquire. And this was all to be done while keeping employees engaged, motivated and focused.

Chatelle also oversaw the recruitment and talent acquisition strategy for more than 1,800 employees (or more than 20% of the new employee base) required within the General and Administrative (G&A) functions. Critical functions to ensure a successful stand up and new company launch. Chatelle sought out the very best talent, in a crowded and competitive industry, to join as our new G&A leaders.

This bold and ambitious project has been likened to trying to build a plane, as it’s taking off, while imploring critical and talented crew members to take a leap, jump on and join you in getting that plane to soar.

Throughout the transition and stand up of the new McAfee, Chatelle focused on the following:

Employee Engagement:

-Chatelle led all employee-wide communication to provide employees with “one voice” for consistency and clarity. A messaging and language framework provided leaders with guiding principles for openness, transparency and authenticity, while providing key messages and proof points around the opportunities ahead.
-During the transition, Chatelle led the development of the new company’s vision, mission and values which would form the foundation of our culture and become critical in retaining and attracting new talent. In an industry with a shortage of cyber skills (reports predict 1.5 million unfilled jobs by 2019), losing talent to competitors wasn’t an option.
-Chatelle gave employees a voice in not only the tools and services they wanted, but in the creation of the values and our culture. Chatelle created a group of Culture Champions, 30 employees across the business, to run workshops, provide feedback and submit stories of colleagues ‘living our values’. Employees asked for investment and focus beyond L&D so Chatelle created The PeopleFirst Office - a team dedicated to attracting, developing and retaining top talent.
-On ‘Day One’ of the new company, Chatelle and McAfee’s CEO launched the McAfee Pledge. This voluntary pledge was signed electronically by 70% of employees within 24 hours. By June 2017, this figure reached 95.5%. Worldwide, Chatelle commissioned physical pledge walls for an experiential experience for employees to create a memorable and symbolic connection.

Getting Smarter with New Tools and Systems:

-Chatelle reinvented processes and systems to create a modern, world-class, fit-for-purpose HR organization. Chatelle launched a pilot in the US for New Hire Onboarding which now sees the McAfee experience starting six weeks or longer prior to joining.
-Chatelle’s focus on the power of analytics has also led to the creation of a new continuous feedback program that allows real-time employee feedback to nurture talent. A new workforce intelligence reporting system also provides leaders granular detail on attrition, including top competitors and manager performance.
-McAfee’s new HR Services model answers employee demand, especially from millennials, for chat functionality and the hybrid model of self-help combined with personal, hi-touch when required, continues to evolve.

-Industry heavy-hitters and leaders from other technology companies such as FireEye and VMWare compelled by McAfee journey and joined executive board during transition
-Awarded top 100 place to work in key global sites
-Created and launched new McAfee vision, mission, values, along with our new McAfee Pledge
-70% of employees voluntarily signed the pledge in 24 hours –reaching 95.5% by June
-Creation, design and execution of new systems: Workday, Service Now, Ariba, Office 365, Concur, Fieldglass, ADP, Aon Hewitt and others
